Show Abstract
Nowadays, organizational competitiveness is associated with the way organizations deal with information and knowledge, which has increased the importance of people in the business environment. As a result, attracting and retaining talent, as well as the well-being of workers, have become some of the main concerns of managers. In this context, the need to study the different antecedents of contentment and exhaustion of individuals in the labor universe has increased. With this, it was defined as a research objective to analyze the relationship between organizational justice, satisfaction and emotional exhaustion of the worker. To reach the proposed goal, a descriptive, quantitative and cross-sectional research was conducted. As a research method, we opted for the survey. The research population included the individuals who were employed at the time the data were collected, inhabitants of Metropolitan region of Belo Horizonte, Inconfidentes region and Zona da Mata region, all located in the State of Minas Gerais. For data analysis were applied Structural Equation Modeling technique. Two approaches were employed: Factorial Confirmatory Analysis (AFC) and Path Analysis. From the analysis of the collected data, it was possible to confirm that the procedural, distributive and informational dimensions of organizational justice tend to increase employee satisfaction. In addition, it was concluded that distributive justice reduces the emotional exhaustion of the individual in his work activities, which, in turn, exerts a negative influence on the satisfaction experienced by him at work. Based on these results, it is possible to delimit some guidelines for managers to increase the satisfaction and/or reduce the emotional exhaustion of their employees, starting with the promotion of distributive justice in the organization, which can be done through the implementation of a system of meritocratic management, in which salary increases and promotions of professionals are linked to the performance presented by them. In addition, it is recommended to promote greater informational justice in organizations. For this, it is important that leaders be oriented to maintain an open channel of dialogue with their team, providing feedbacks frequently to each of their subordinates. Finally, in order to promote greater procedural fairness in the work environment, organizations can provide different channels of communication with their employees, in addition to defining formal procedures to analyze and review decisions made. Thus, doubts and individual questions will be treated properly. As a contribution of the present research to the managers, it is worth highlighting the identification of some ways of action capable of increasing the satisfaction of the workers and, at the same time, reduce the emotional exhaustion that they experience in their work activities, bringing a series of benefits to the organizations. Additionally, the contribution of this study to the Administrative Science is highlighted, since, in the Brazilian context, there is a significant shortage of research correlating each of the dimensions of organizational justice to human behavior at work.
