Autopercepção de Justiça Organizacional e de Burnout em Atitudes e Comportamentos no Trabalho de Auditores Internos

Objetivo – Este estudo analisa a autopercepção de justiça e do burnout em atitudes e comportamentos no trabalho (satisfação no trabalho, comprometimento organizacional afetivo e intenções de turnover). Referencial teórico – A literatura prenuncia que percepções de injustiça no local de trabalho podem impactar no comprometimento organizacional afetivo (Folger & Konovsky, 1989), na satisfação no trabalho (Folger & Konovsky, 1989; CohenCharash & Spector, 2001; Colquitt, Conlon, Wesson, Porter & Ng, 2001) e nas intenções de turnover (Flint, Haley & McNally, 2013; Vaamonde, Omar & Salessi, 2018), além de causar frustrações e gerar estresse crônico e burnout (Maslach, 2007). Metodologia – Uma pesquisa quantitativa foi realizada com auditores internos de empresas e obteve-se um total de 124 respostas válidas. Os dados foram analisados com aplicação de modelagem de equações estruturais. Resultados – Os resultados indicaram relações diretas entre justiça distributiva e variáveis comportamentais. Também revelaram mediação de burnout nas relações de justiça processual com satisfação no trabalho e comprometimento organizacional afetivo. Mostraram ainda que auditores que percebem injustiça processual apresentam atitudes e comportamentos de intenções de turnover quando exaustos emocionalmente e em estado de despersonalização. Implicações práticas e sociais da pesquisa – Este estudo apresenta implicações ao explorar como as percepções de justiça organizacional são capazes de influenciar psicologicamente os indivíduos em comportamentos positivos (maior satisfação no trabalho e comprometimento organizacional afetivo) ou disfuncionais (intenções de turnover) no âmbito organizacional. Contribuições – Ampliam-se as discussões sobre atitudes de iniciativa e interação social e atitudes passivas decorrentes do esgotamento e da indiferença ao trabalho, que podem advir de julgamentos de distribuição de recursos, processos de tomada de decisões e interações com supervisores.
